优化激励应对护士工作倦怠在护理管理中的应用(1)

     【摘要】目的:探讨优化激励对护士倦怠在护理管理中的应用效果。方法:对我院2018年1 月-2019年1月参与“深化优质护理、改善护理服务工作计划”的激励活动的40名护理人员进行调查分析,并随机对我科住院的150名患者进行问卷调查,分析患者对护理人员的护理满意度。结果:激励制度实施之后护士工作倦怠感明显消失,在形象、技能操作、病房管理等方面相较于该制度实施之前均有明显提升,实施激励机制管理之后患者在护士服务主动性、言行举止、操作技术以及理论水平等方面都有着较为显著的提升,(P<0.05)差异明显具有统计学意义。患者满意度从实施前的提90.6%升到了实施后的97.1%,护理纠纷从实施前0.7%的下降到0.1%。结论:护士长适时的运用激励机制管理采用各种激励措施,其有效的缓解了护士的工作倦怠感,提高了护士的护理责任和主动性,同时其也有效的提高了患者的护理满意度和质量。

    [Abstract] Objective: To explore the effect of optimizing incentive on nurses'burnout in nursing management. Methods: 40 nurses who participated in the incentive activities of "improving self-technology and showing self-elegance" from January 2018 to January 2019 in our hospital were investigated and analyzed. 150 patients in our hospital were randomly questionnaires, and the nursing satisfaction of patients to nurses was analyzed. Results: After the implementation of the incentive system, nurses'job burnout disappeared significantly, and their image, skill operation and ward management were improved significantly compared with those before the implementation of the system. After the implementation of incentive mechanism management, patients' service initiative, behavior, operation technology and theoretical level of nurses were improved significantly (P < 0.05). There were significant differences (P < 0.05). There was statistical significance. Patient satisfaction increased from 80.6% before implementation to 97.1% after implementation. Nursing disputes decreased from 5.7% before implementation to 1.1%. Conclusion: Head nurses timely use of incentive mechanism management to adopt various incentive measures, which effectively alleviate nurses'job burnout, improve nurses' nursing responsibility and initiative, and also effectively improve patients'nursing satisfaction and quality.

    引言

    当前,随着医疗卫生事业的不断改革和发展,护士的工作职能也发生了天翻地覆的变化,医院是一个较为特殊的服务机构,其在医学发展、人力资源、医疗技术、医疗设备等方面共同发展的基础之上,护理服务质量的好坏是评价医院护理质量和发展的重要条件。但近些年来,医疗卫生事业的不断创新和发展,使得患者对于护理提出了更高的要求,护理人员所面临的工作压力可谓是越来越大。

    1 资料与方法

    1.1 一般资料

    本次研究主要对我院2018年1 月-2019年1月参与“深化优质护理、改善护理服务工作计划”的激励活动的40名护理人员进行调查分析,并随机对我科住院的150名患者进行问卷调查,分析患者对护理人员的护理满意度。参与调查研究的护士均为女性,其年龄在22-50岁之间,护士文化程度为本科28人,大专11人,中专1人,职称:副主任护师2名,主管护师12名,护师17名,护士9名。患者则有87例男性,63例女性,年龄在24-79岁之间。
