两级三要素法用于量化护理岗位绩效工资的应用研究

目的 探讨在深化、细化医药卫生体制改革背景下,构建替代经济导向的绩效管理体系时,医院建立护理人员岗位量化评价和岗位绩效工资分配的方法。方法 通过文献复习和理论分析,认为护理人员岗位绩效工资与所在护理单元的等级和个人能级有关,因而确定了以科室等级、个人能级、绩效变动作为付酬三要素,即以此3个因素作为岗位评价要素,并对每种要素进行量化,最后将量化的结果用于岗位绩效工资分配。结果 将此方法应用于某大型三级甲等医院的护理岗位进行评价并用于岗位绩效工资测算发放,达到了预期的效果。 结论 该方法符合经典人力资源理论和医疗行业的实际情况,简单易用,易于被护理人员接受;通过各要素权重调整,体现了护理垂直管理的导向性,可以用于护理岗位评价和岗位绩效工资的发放。

【Abstract】Objective Under background of deepening and refining medical and health system reform,in construction of substitution economic oriented performance management system,this paper aims to discuss the methods of quantitative evaluation and post performance pay distribution for nurse.Method The paper thinks that post performance pay of nurse is related to its nursing unit grade and own capacity grade through literature review and theoretical analysis.Therefore,the three elements for payment can be determined,including department grade,personal capacity grade and changes of performance,namely,the three factors are deemed to elements of post evaluation.Each element will be quantifed and the results after quantifcation will be used for post performance pay distribution.Result This method is applied to one Grade A Class 3 hospital for nursing post evaluation ......
